Legacy automakers and electric vehicle companies are in a race for innovation. With multiple household brands now hoping to deliver on their electric vehicle (EV) promises, furthering investments into electrifying their line-ups, and - a wealth of new job opportunities are being developed alongside the surging growth. manufacturing better, faster, and more environmentally-friendly cars The combination of growing consumer demand, partnered with more progressive electric vehicle policies that aim to direct capital investment towards auto manufacturers is helping to fast-track the transition to electric and battery-operated vehicles across nearly every corner of the world. While regions such as the United States, Europe, and China are spearheading the EV transition, key changes in policy and political investment are helping advance technological development, boosting manufacturing capacity, and assisting in crafting more efficient trade agreements between various partners. The introduction of several policies in recent years, including the Inflation Reduction Act (IRA), and the Bipartisan Infrastructure Bill, have already helped generate new job opportunities and future possibilities for the U.S. EV industry. However, these key moments were only further building on top of an already growing industry that has experienced steady investment flowing from both the private and public sectors. Now, manufacturers are rushing to fill open positions, in a historically demanding job market that has already undergone tremendous transformation in recent years. New employment opportunities require (some) losses While the auto industry might be experiencing tremendous change due to improved manufacturing policies and surging capital investment, unfortunately, growth doesn't come without cutting some losses throughout the process. Despite all the efforts, there remains a level of risk many experts are unable to clearly identify over the long term. There has been however some indication that policy inaction could lead to increased job losses spread across the auto industry, with some experts claiming more than due to poor policy management, and failure to improve investment opportunities. 75,0000 jobs could be lost by 2030 Stunted growth could stem from various factors, including slowing economic conditions, ineffective supply chain management, and failure to regain market dominance. Earlier in the year, word surfaced that Rivian, an American EV automaker, was planning to as it looked towards restructuring its long-term strategy and regain market share due to the EV price war taking place between major automakers such as GM and announced cut around 6% of its workforce Tesla. Being laid off isn’t the only thing that prospective auto workers will need to be concerned about. In recent months, the United Auto Workers (UAW) Union, a labor union that represents auto workers in the U.S. and parts of southern Ontario, Canada, embarked on what was perhaps considered one of the biggest labor strikes in recent decades. You’ll need to be an engineer first With the wider auto industry witnessing significant changes, and with many automakers hoping to capitalize on consumer demand, progressive policies, and better investment opportunities, many of them have changed their tune regarding the type of employees they are now hiring to fill the need for critical skills that can help elevate their business growth. As the EV industry continues to develop and breach into new markets, employability has become increasingly competitive, and perhaps increasingly difficult for college graduates and job seekers hoping to land a job in such a multifaceted industry. While there are dozens, even hundreds of new job openings being posted by some of the biggest EV makers in the business, the qualifications required to even be considered for one of these jobs, never mind surviving the rigorous corporate hiring process, has become seemingly outlandish to some extent. The most , depending on the vacancy, often require applicants to hold either a Bachelor's Degree, or an equivalent degree in the field of engineering, design, development, or supply chain management. basic requirements Other, more critical jobs will require applicants to have a necessary qualification, in either electrical, chemical, mechanical, or robotics engineering. That’s not to mention, that some of these jobs will also require applicants to either have a portfolio that showcases their work or a minimum amount of years of working experience to be considered. Keep in mind that in the U.S., nearly with an engineering major will either drop out of college or change their major before graduating. The reason for this high figure? Well, one survey found that students are often ill-prepared for the complexity of the work, and many become overwhelmed with the amount of work and requirements needed to make it to graduation. While there may be a short supply for specific jobs, many employees often find themselves having to manage several projects at once, or even doing multiple jobs simultaneously due to the inability to fill open positions. Other leading factors that could also make the job more demanding, and often leading to greater levels of exhaustion include longer working hours, demanding work environment, and lack of flexibility. On top of this, many employees, both on the production floor and in the corporate office have to deal with increased job urgency due to surging competition, and the ability to scale at a much quicker rate. Various studies and surveys have indicated that a culture of urgency in the workplace can lead to increased levels of employees feeling stressed and anxious, only further increasing burnout among employees. For many people, when the going gets tough, they simply quit and move on to the next thing, leaving automakers even more short-staffed. Notwithstanding that the political situation of Europe seems to be less threatening among its leading powers, still the uncertainty prevalent among those who are generally considered the arbiters of public affairs has had its influence in contracting the limits of speculative adventure, thereby circumscribing the general course of trade throughout the Mediterranean. In renewing to the department my reports upon the navigation and general commerce of Gibraltar, I beg to state that there has been a tolerably fair current business prevailing in American produce during the past quarter, consisting chiefly in flour, tobacco, and refined petroleum in cases, imported direct from New York. The steady demand for American petroleum confirms the fact that Russian petroleum so far receives but little attention in this market from the regular traders and consumers, so long as supplies from the United States can be regularly imported at reasonable prices. It, however, remains an open question, in the event of lower prices ruling in the Russian petroleum regions, whether American supplies may not later on experience some greater competitive foreign interference. According to the statistical data, steam vessels of all nationalities have continued to make Gibraltar their port of call, not only for orders, but also for replenishing their stock of fuel and provisions, and in larger numbers than ever before, the number in 1888 having reached 5,712 steam vessels, measuring in all 5,969,563 tons, while in 1887 the number was only 5,187 steam vessels, with an aggregate tonnage of 5,372,962. This increase cannot but result in considerable benefit to the coal and maritime traffic, which now forms the most important portion of the general commerce of Gibraltar, in spite of the keen competition it experiences from other British and foreign coaling ports. Freights have also advanced in favor of steamship interests, which, with higher prices in England for coal, have also caused an advance in the price of coal at this port, to the benefit of the coal merchants and others interested in this important trade. At present the ruling price for steam coal is 24 per ton, deliverable from alongside of coal hulks moored in the bay. As near as I have been able to ascertain, the quantity of coal sold in this market during the past year for supplying merchant steam vessels has amounted to about 508,000 tons, which is an increase of about 20,000 tons over the year 1887. s. Notwithstanding that plans have already been submitted to the British government for the construction of a dry dock in Gibraltar, the matter remains somewhat in suspense, since it meets with some opposition on the part of the British government, which, in face of the European fever for general arming, seems more inclined to utilize in another form the expense which such a work would entail upon the imperial government, by replacing the obsolete ordnance recently removed from this fortress and substituting new defenses and guns of the most approved patterns, a matter which has evidently been receiving, for some time past, the special attention of the British military authorities, not doubting that the recent visit to the fortress of the Duke of Cambridge has had some connection with it. In fact, it is reported that the duke has already expressed the opinion that this fortress requires a larger number of artillerymen than are quartered here at present to man its batteries, and it would seem that this recommendation is likely to be carried out. It is yet somewhat too early to venture an opinion regarding the growing crops of cereals in this Spanish neighborhood, but the agricultural and manufacturing interests in Spain have suffered so much in the past years that the general feeling in Spain continues to tend toward establishing increased restrictions against foreign competition in her home markets. There is every probability that the provinces of Malaga and Granada may shortly be granted the privilege of cultivating the tobacco plant under government supervision, as an essay. If properly managed, it may form an important and lucrative business for those interested in land and agricultural pursuits. After many consecutive years of heavy outlays, difficulties, and constant disappointments, a new English company has recently succeeded in commencing the construction of a railway from the neighboring Spanish town of Algeciras to join, via Ronda, the railway station of Bobadilla, on the railroad line toward Malaga. It is presumed that when this railroad will be in running order it will greatly benefit this community, especially if the Spanish government should decide to establish custom houses at Algeciras and the Spanish lines outside the gates of this fortress, similar to those existing on the frontiers of France and Portugal. That some idea may be formed of the constant important daily intercourse which exists between this fortress and Spain, I may state that late police statistics show that 1,887,617 passes were issued to visitors entering this fortress on daily permits during the year 1888, 1,608,004 entering by the land route and 279,613 by sea. I must, however, observe that the larger portion of these visitors consists of laborers, coal heavers, market people, and others engaged in general traffic. A new industry in cork has lately sprung up, in which leading Spanish and native commercial firms in Gibraltar are directly interested to a considerable extent. Extensive warehouses for the storing of cork wood and machinery for the manufacture of bottle corks have recently been established at the Spanish lines, about a mile distant from this fortress, in Spanish territory, where large quantities of cork have already been stored. There are a lot of articles being written about: Gen Z loving to switch jobs. The Great Resignation. The talent shortage in tech. How all of these things combined make hiring in tech hard. This is not one of those articles. A Brief History of Software Developer Headhunting This article approaches the talent shortage from a different angle. I do not believe that it’s about hiring bonuses, “Golden Hellos”,  or other perks. The companies with the best talent pools–the ones that aren’t experiencing a hit because of the Great Resignation–are the companies that invest for the long-haul. If you aren’t willing to solve the problem in the long-term, you will forever be playing whack-a-mole. I started programming in 1985. Back then, pre-Internet, there wasn’t a huge demand for developers. When the Internet came along, things changed. Those of us that moved from “traditional” programming to “Web applications” began to see that there weren’t a lot of people in the field. The result was that as “Bubble 1” grew, developers that could make the Web do things could write their own ticket. Sadly, Bubble 1 did not last long–just a couple of years. After that, everyone expected a glut of talented developers to be on the market and salaries to drop. As it turned out, that didn’t happen. Demand for developers leveled off, but it didn’t dip. It only leveled off for a year or so before companies began to realize that there were still markets out there that could be developed. Since then, software development has survived Bubble 2, the economic crash of 2008, and COVID. In each of those “economic downturns”, software development–and specifically, developers–came through largely unscathed. Throughout all of them, demand for new developers has vacillated between steady demand and a talent war. Since demand has not slacked off, and it doesn’t look like it will any time soon, companies need to start looking beyond the traditional head-hunting techniques, large bonuses, and silly perks to get the developer talent they need to get the job done. DISCLAIMER: If you plan on being out of business in less than 2 years, ignore this strategy, and keep doing what you are doing. This is a long-term plan. Everybody else, keep reading. Train Your Seniors to Farm Anyone can be a gardener, but only those serious about it are farmers. Step 1 in this plan is to invest in your senior developers. They know how to code, and they know your application. Now, you need to add the secret ingredient that will activate them and turn them into developer farmers: You need to teach them to mentor. Your seniors control your team, whether you want them to or not. Your mid-level and junior developers take their cues from your seniors, go to them for help, and often talk to them about things that they wouldn’t talk to you about. Senior developers already have the trust of your team. You need to teach them how to mentor. This may just be investing in a book for each of them and organizing a book club for a few weeks to discuss what you’ve learned. It may mean you hire a training company to deliver mentoring training. Whatever it takes, each of your senior developers needs to understand that they not only have the tools, but the responsibility to be a mentor to junior developers. If you want to get your next senior developers up to speed and ready to be promoted, bring your mid-level developers in on the mentoring training. It’s not yet part of their job, but if they are trained and able to see the seniors actively doing it, it will set the expectation. Start Planting the Seeds Now that you have seniors that are ready and willing mentors, you can start bringing on junior developers. For every senior developer you have, bring on one junior developer. You still want your senior developers to be productive members of the team. Carefully screen your junior applicants. You want the ones that are eager to learn. Not every junior developer will flourish in this type of environment. Find the ones that have a little bit of experience in programming and want more. Lack of professional experience should not be a serious deterrent at this point, since you are planning on teaching and mentoring them. Consistently Cultivate Your New Garden You won’t make the right decision every time. You will most likely have senior developers that can’t or won’t participate. That’s fine. You can’t force mentoring. That having been said, if you have someone who refuses to participate in a program this important, it’s probably time to talk with them about their long-term plans. You will also find that there will be juniors that looked good in the interview but just aren’t cutting it. It happens. My favorite ones are those that recognize this within themselves and choose to leave the company before their probation period is over. As far as the others are concerned; that’s why we have a six-month probation period for any junior developer. It gives you the chance to help them find better opportunities as it becomes clear that being on your team isn’t their best fit. What to do if you Don’t Have the Seniors in Place This plan assumes that you have senior developers on your team that you can begin spinning up as mentors and farmers. If you don’t, all is not lost. You just need help getting started. A few weeks ago, I went to buy a pastry for my coffee break. As if it was nothing the cashier asked for 3 bucks for something that last week had cost 2.80. It brought memories of my teenage years in Mexico where runaway inflation was common. Some people in the west are not familiar with inflation and what it means; unaware of the effect it will have on their savings, their wealth, their plans for the future. I want to share with you what I learned as a kid. What is inflation? [ɪnˈfleɪʃ(ə)n] NOUN economics “a general increase in prices and fall in the purchasing value of money.” Inflation is coming Our current inflation situation started with Corona, as people started using the money they were not spending in services (Restaurants, parties, travel) to buy goods. This, together with some planning mistakes by manufacturers created shortages of components across multiple areas in the economy. Suddenly a laptop that you could usually order for delivery in a few days could only be delivered in a few months. Purchase managers threw money at trying to get critical components, prices went up, and suddenly sales guys realized they could ask for more money without much push back from the market. If there had been a chance that the central banks could control this, the ongoing war in Ukraine reduced these plans to ashes. Both Russia and Ukraine are big suppliers of basic commodities, not only oil but grains and other agricultural products. Reduced supply and steady demand will result in price increases. Along these lines, I want to share my experience growing up in Mexico with inflation, with the goal of giving you some ideas not to be hacked by it. Note that I am no financial advisor, just an observer who has seen things. What does inflation do to you? Low inflation is actually a desirable thing. It helps all of us believe that we are making progress because we are earning more money or the value of our investments goes up. Long-payment terms by customers were really bad business. So, while circumstances have changed, and inflation is not looking like it is going to be fully out of control, there are still some things that I can share with you from my experience that might be of help. What can you do to protect against inflation? Liquid assets like cash or money in the bank will lose value; especially in saving accounts where your money is locked. While it is true that banks will raise interest rates on your savings they would be tailing the real inflation. Assets that are scarce can be a good place to park your money; it could be real estate, gold, and even some crypto currencies (But not all). We live in strange times though, let me explain by looking at this in detail: Small excursion on the stock market: The stock market will turn into a rollercoaster, mostly because the central banks need to raise interest rates to control inflation, and this would lead to many companies and individuals that have been profiting from a lax economic policy getting in a dire financial situation. In the words of Warren Buffet: “Only when the tide goes out do you discover who has been swimming naked” However, it is not guaranteed that inflation will be the main issue. The real issue with the stock market is that they are at historical highs, and thus . I got two graphs below showing stock market and inflation for over 100 years. You can see how the drops in the stock market often match the high inflation periods of WW1, WW2 and the oil price shock of the 1970s: probably due for a correction Small excursion into real estate market: This is a mixed bag, depending on where you start. If you can stomach the environmental bad karma, Bitcoin could be an alternative to gold. Again here with all the volatility that the market dictates. And this takes us to commodities, which are the closest thing you can get to being a business and buying goods you can sell quickly: People will have to eat, the war will reduce the crops and exports of grains, unfortunately for many people in the world .
