Ethereum Layer 2 solutions are built atop Layer 1 solutions to boost scalability. As L2s increase tps significantly, it leads to the solution of another L1-centric challenge - high gas fees. With L2s able to facilitate a significantly higher number of transactions, cost is bound to decrease. However, L1s are still in charge of security and decentralization. L2s also allow different chains to communicate with each other, making them interoperable. For now, here are some other popular L2s: Optimism, Arbitrum, Starknet, etc. What’s Wrong With Layer 2 Blockchains The emergence of L2s might have made some stakeholders think that the blockchain trilemma was a thing of the past, but with centralization and security risks making a comeback, we are back to square one. While L2s increase scalability substantially, they may require a central authority to operate. With centralization woes returning, we are already straying away from the core principle of Web3 - decentralization. Also, L2s come with an inherent security risk, and ever-increasing breaches are a testament to that. Most importantly, they are complex to operate with. Mass onboarding to the , i.e., Web3, is highly unlikely without a Web2-like UX. No mass onboarding - > no volume - > no bull run. Do the math. next iteration of the internet Layer 3 and Mass Adoption The adoption of blockchain across industries has skyrocketed over the last few years. As many as have either adopted the technology or plan to do so. More than once or twice his mother crept up to his room, but on each occasion he feigned to be fast asleep and made no reply to her gentle words. But his condition was one which only admits of short snatches of uneasy slumber. From head to foot, he was sick and ill and sore, and could find no comfort anywhere. To lie where he was, trying by absolute quiescence to soothe the agony of his brows and to remember that as long as he lay there he would be safe from attack by the outer world, was all the solace within his reach. Lady Carbury sent the page up to him, and to the page he was awake. The boy brought him tea. He asked for soda and brandy; but there was none to be had, and in his present condition he did not dare to hector about it till it was procured for him. The world surely was now all over to him. He had made arrangements for running away with the great heiress of the day, and had absolutely allowed the young lady to run away without him. The details of their arrangement had been such that she absolutely would start upon her long journey across the ocean before she could find out that he had failed to keep his appointment. Melmotte's hostility would be incurred by the attempt, and hers by the failure. Then he had lost all his money,—and hers. He had induced his poor mother to assist in raising a fund for him,—and even that was gone. He was so cowed that he was afraid even of his mother. And he could remember something, but no details, of some row at the club,—but still with a conviction on his mind that he had made the row. Ah,—when would he summon courage to enter the club again? When could he show himself again anywhere? All the world would know that Marie Melmotte had attempted to run off with him, and that at the last moment he had failed her. What lie could he invent to cover his disgrace? And his clothes! All his things were at the club;—or he thought that they were, not being quite certain whether he had not made some attempt to carry them off to the Railway Station. He had heard of suicide. If ever it could be well that a man should cut his own throat, surely the time had come for him now. But as this idea presented itself to him he simply gathered the clothes around him and tried to sleep. The death of Cato would hardly have for him persuasive charms. Between five and six his mother again came up to him, and when he appeared to sleep, stood with her hand upon his shoulder. There must be some end to this. He must at any rate be fed. She, wretched woman, had been sitting all day,—thinking of it. As regarded her son himself, his condition told his story with sufficient accuracy. What might be the fate of the girl she could not stop to enquire. She had not heard all the details of the proposed scheme; but she had known that Felix had proposed to be at Liverpool on the Wednesday night, and to start on Thursday for New York with the young lady; and with the view of aiding him in his object she had helped him with money. She had bought clothes for him, and had been busy with Hetta for two days preparing for his long journey,—having told some lie to her own daughter as to the cause of her brother's intended journey. He had not gone, but had come, drunk and degraded, back to the house. She had searched his pockets with less scruple than she had ever before felt, and had found his ticket for the vessel and the few sovereigns which were left to him. About him she could read the riddle plainly. He had stayed at his club till he was drunk, and had gambled away all his money. When she had first seen him she had asked herself what further lie she should now tell to her daughter. At breakfast there was instant need for some story. "Mary says that Felix came back this morning, and that he has not gone at all," Hetta exclaimed. The poor woman could not bring herself to expose the vices of the son to her daughter. She could not say that he had stumbled into the house drunk at six o'clock. Hetta no doubt had her own suspicions. "Yes; he has come back," said Lady Carbury, broken-hearted by her troubles. "It was some plan about the Mexican railway I believe, and has broken through. He is very unhappy and not well. I will see to him." After that Hetta had said nothing during the whole day. And now, about an hour before dinner, Lady Carbury was standing by her son's bedside, determined that he should speak to her. "Felix," she said,—"speak to me, Felix.—I know that you are awake." He groaned, and turned himself away from her, burying himself, further under the bedclothes. "You must get up for your dinner. It is near six o'clock." "All right," he said at last. "What is the meaning of this, Felix? You must tell me. It must be told sooner or later. I know you are unhappy. You had better trust your mother." "I am so sick, mother." "You will be better up. "Yes, my dear." "Had you not better send for a doctor?" "No, my dear. He will be better to-morrow." "Mamma, I think you would be happier if you would tell me everything." Hetta retired from her seat on the sofa, and when her mother again went up-stairs she turned it all over in her mind. Could it be right that she should marry one man when she loved another? Could it be right that she should marry at all, for the sake of doing good to her family? This man, whom she might marry if she would,—who did in truth worship the ground on which she trod,—was, she well knew, all that her mother had said. And he was more than that. Her mother had spoken of his soft heart, and his sweet nature. But Hetta knew also that he was a man of high honour and a noble courage. In such a condition as was hers now he was the very friend whose advice she could have asked,—had he not been the very lover who was desirous of making her his wife. Hetta felt that she could sacrifice much for her mother. Money, if she had it, she could have given, though she left herself penniless. Her time, her inclinations, her very heart's treasure, and, as she thought, her life, she could give. She could doom herself to poverty, and loneliness, and heart-rending regrets for her mother's sake. But she did not know how she could give herself into the arms of a man she did not love. "I don't know what there is to explain," said Felix to his mother. She had asked him why he had not gone to Liverpool, whether he had been interrupted by Melmotte himself, whether news had reached him from Marie that she had been stopped, or whether,—as might have been possible,—Marie had changed her own mind. But he could not bring himself to tell the truth, or any story bordering on the truth. "It didn't come off," he said, "and of course that knocked me off my legs. Well; yes. I did take some champagne when I found how it was. A fellow does get cut up by that kind of thing. Oh, I heard it at the club,—that the whole thing was off. I can't explain anything more. And then I was so mad, I can't tell what I was after. I did get the ticket. There it is. That shows I was in earnest. I spent the £30 in getting it. I suppose the change is there. Don't take it, for I haven't another shilling in the world." Of course he said nothing of Marie's money, or of that which he had himself received from Melmotte. And as his mother had heard nothing of these sums she could not contradict what he said. She got from him no further statement, but she was sure that there was a story to be told which would reach her ears sooner or later. That evening, about nine o'clock, Mr. Broune called in Welbeck Street. He very often did call now, coming up in a cab, staying for a cup of tea, and going back in the same cab to the office of his newspaper. Since Lady Carbury had, so devotedly, abstained from accepting his offer, Mr. Broune had become almost sincerely attached to her. There was certainly between them now more of the intimacy of real friendship than had ever existed in earlier days. He spoke to her more freely about his own affairs, and even she would speak to him with some attempt at truth. There was never between them now even a shade of love-making. She did not look into his eyes, nor did he hold her hand. As for kissing her,—he thought no more of it than of kissing the maid-servant. But he spoke to her of the things that worried him,—the unreasonable exactions of proprietors, and the perilous inaccuracy of contributors. He told her of the exceeding weight upon his shoulders, under which an Atlas would have succumbed. And he told her something too of his triumphs;—how he had had this fellow bowled over in punishment for some contradiction, and that man snuffed out for daring to be an enemy. And he expatiated on his own virtues, his justice and clemency. Ah,—if men and women only knew his good nature and his patriotism;—how he had spared the rod here, how he had made the fortune of a man there, how he had saved the country millions by the steadiness of his adherence to some grand truth! Lady Carbury delighted in all this and repaid him by flattery, and little confidences of her own. Under his teaching she had almost made up her mind to give up Mr. Alf. Of nothing was Mr. Broune more certain than that Mr. Alf was making a fool of himself in regard to the Westminster election and those attacks on Melmotte. "The world of London generally knows what it is about," said Mr. Broune, "and the London world believes Mr. Melmotte to be sound. I don't pretend to say that he has never done anything that he ought not to do. I am not going into his antecedents. But he is a man of wealth, power, and genius, and Alf will get the worst of it." Under such teaching as this, Lady Carbury was almost obliged to give up Mr. Alf. Sometimes they would sit in the front room with Hetta, to whom also Mr. Broune had become attached; but sometimes Lady Carbury would be in her own sanctum. On this evening she received him there, and at once poured forth all her troubles about Felix. On this occasion she told him everything, and almost told him everything truly. He had already heard the story. "The young lady went down to Liverpool, and Sir Felix was not there." "He could not have been there. He has been in bed in this house all day. Did she go?" "So I am told;—and was met at the station by the senior officer of the police at Liverpool, who brought her back to London without letting her go down to the ship at all. She must have thought that her lover was on board;—probably thinks so now. I pity her." "How much worse it would have been, had she been allowed to start," said Lady Carbury. "Yes; that would have been bad. She would have had a sad journey to New York, and a sadder journey back. Has your son told you anything about money?" "What money?" "They say that the girl entrusted him with a large sum which she had taken from her father. If that be so he certainly ought to lose no time in restoring it. It might be done through some friend. This Mr. Broune said with a clear intimation of the importance of his advice. It was dreadful to Lady Carbury. She had no money to give back, nor, as she was well aware, had her son. She had heard nothing of any money. What did Mr. Broune mean by a large sum? "That would be dreadful," she said. "Had you not better ask him about it?" Lady Carbury was again in tears. She knew that she could not hope to get a word of truth from her son. "What do you mean by a large sum?" "Two or three hundred pounds, perhaps." "I have not a shilling in the world, Mr. Broune." Then it all came out,—the whole story of her poverty, as it had been brought about by her son's misconduct. She told him every detail of her money affairs from the death of her husband, and his will, up to the present moment. "He is eating you up, Lady Carbury." Lady Carbury thought that she was nearly eaten up already, but she said nothing. "You must put a stop to this." "But how?" "You must rid yourself of him. It is dreadful to say so, but it must be done. You must not see your daughter ruined. Find out what money he got from Miss Melmotte and I will see that it is repaid. That must be done;—and we will then try to get him to go abroad. No;—do not contradict me. We can talk of the money another time. I must be off now, as I have stayed too long. Do as I bid you. Make him tell you, and send me word down to the office. If you could do it early to-morrow, that would be best. God bless you." And so he hurried off. Early on the following morning a letter from Lady Carbury was put into Mr. Broune's hands, giving the story of the money as far as she had been able to extract it from Sir Felix. Sir Felix declared that Mr. Melmotte had owed him £600, and that he had received £250 out of this from Miss Melmotte,—so that there was still a large balance due to him. The story was fairly true; but Lady Carbury in her letter acknowledged that she was not justified in believing it because it was told to her by her son. For several years now, I have been writing various "assistant" telegram bots for myself in Python that handle various small routine tasks for me - notifying me about something, checking service uptime, forwarding interesting content from telegram channels and chats, and so forth. When you get promoted to a new manager, there are lots of questions in your mind. How do I make sure I am good to my people? How do I get to be successful? What if I screw up? What if others find me incapable? Who can I trust? Who can I ask for help? How should I prioritize? What will be the impact of saying no to someone? With so many questions unanswered, it’s completely natural to feel unprepared. Your struggles are real. When you started as an individual contributor and got to a leadership position, you thought you made it. But now as a manager, you are back to square one. Many people will tell you that you can do better as a manager if you get formal training. But management doesn’t work that way. You can’t learn how to be an effective manager through a few days of training. Yes, knowledge can help you separate right from wrong. But without practicing it yourself, it’s just theory. There are hundreds of books, videos, and podcasts on the topic. Information on what makes an effective manager isn’t the problem. Most of what looks good in theory doesn’t work out in practice. Every decision you make will be different. Every situation you face will be unique. When faced with a difficult situation, it’s likely you’ll forget everything that you have learned. Unless you make mistakes and face the unpleasantness of your failures, unless you feel the brunt of your decisions, and unless you receive criticism, you can’t get better. You’ll need to acquire a set of skills that can only come through practice. Ultimately, it’s your commitment to the process that will determine your progress - James Clear In other words, your process will determine where you end up. Here are the 3 strategies to be effective in your role as a new manager. 3 strategies to be effective as a new manager Let go of your old identity The skills that made you successful as an individual contributor aren’t going to help you as a new manager. They’re in your comfort zone. They make you feel safe. When going gets tough, your natural instinct will be to run to safety, to latch onto behaviors you have come to rely on for so long. But the more you do it, the more they hurt you and your team. Consider this example. You’re a highly regarded coder who recently got promoted to manager. One of your team members is struggling with a piece of code. The deadline to deliver the project is due tomorrow. One option is to guide the team member and help them find a solution on their own. But this risks the deadline and you might have to push it by a day or two. Another is to take over for now, fix the problem yourself, and show them how to do it later. What would you do? Most managers opt for the latter - pressure to meet the deadline takes precedence over enabling coaching and learning for the team. You think you’re making an exception. Just this instance because it was important for you to intervene. In reality, you find it more and more difficult to resist your old habits. Instead of learning the new skills that will help you and your team, you fall back to your old behaviors to save the day. Your role as a manager is not to do the work yourself, even if you are the best at it, because that will only take you so far. Your role is to improve the purpose, people, and process of your team to get as high a multiplier effect on your collective outcome as you can - Julie Zhuo You have to let go of your old identity to give space to a new one. You have to be willing to embrace discomfort. You have to learn to override your default setting. All of this is hard work and requires patience and practice. When tempted to shift to old behaviors, ask yourself these questions: What would an effective manager do in this situation? What skills do they have that would help them deal with this situation? How can I build these skills? What fear is getting in the way of making an effective decision? Building a new identity isn’t about a new title. It involves adopting a new set of beliefs. It requires making changes to how you think about yourself. It requires taking the steps to align that identity with the manager you wish to become. Stop trying too hard As a new manager, there’s this constant pressure to prove yourself. You don’t want anyone questioning your promotion. You want them to know that you deserve to be in this position. But all of these expectations. This desire for flawless execution. The need to prove your worth. It’s nothing but self-induced pressure. Your team members and even your boss don’t expect you to do great from day one. They don’t expect you to not make mistakes. They expect you to learn. They know you’ll not have all the answers. They trust you to find them. They don’t want you to hide your shortcomings. They want to see you’re human. Being vulnerable as a new manager is not a weakness. Embrace it right and it will be your most important strength. Vulnerability is not weakness, and the uncertainty, risk, and emotional exposure we face every day are not optional. Our only choice is a question of engagement. Our willingness to own and engage with our vulnerability determines the depth of our courage and the clarity of our purpose; the level to which we protect ourselves from being vulnerable is a measure of our fear and disconnection - Brené Brown Instead of trying too hard to seek external validation: Spend that time and energy in building new skills and mastering new behaviors. Identify where you’re falling short and what steps you need to take to do better. Seek advice from trusted mentors. Observe seniors you respect in how they make decisions. Ask questions instead of making assumptions. Seek extensive feedback. Asking for help when you need it, and learning from others around you does not reflect on your inadequacies or lack of competence. It only shows that you’re self-aware of your limitations (which by the way also makes you human) and are willing to learn. The two most important traits to become an effective manager. Focus on the inputs Your job is to produce outcomes, no doubt. But focusing solely on the outputs without looking at the inputs that make them possible creates two types of problems: You can’t separate what works from what doesn’t work. You can’t make improvements as you continue to rely on old models of execution even though a better process can lead to significantly better outcomes. When communication breaks down in the team, when decisions turn out wrong when a project misses a deadline, and when a shipped product faces criticism due to quality concerns, spend time on the process. Bring the team together. Share your input and seek theirs. Engage in collaborative inquiry to find answers together. Accountability is important, but no one should be blamed. This has another advantage. Relying on inputs makes your team feel in control. They develop an experimentation mindset. They are forced to think creatively. When something doesn’t work, that’s no reason to give up. When they make a mistake, there’s no reason to hide. It’s an opportunity to tweak their inputs, come up with new solutions and put their abilities to test. It’s also an opportunity to build new skills and learn from the process. As a new manager, it’s hard not to obsess about the outcomes. You want to have an impact. You want to meet targets. You want to be part of growth. You can do that and even more when you base your decisions on inputs. Making good decisions requires excellent thinking. You need to pause, and reevaluate the situation instead of making assumptions, passing judgment, or jumping to conclusions. When doing this with your team, ask these questions: Did we miss a step in the process? How do we know this outcome is the result of wrong inputs? What can we change about our strategy or tactics? Remember this though: you can control your inputs. But you cannot control your outputs. Despite your best efforts, you won’t always get the desired results. Things will fall through the cracks. More than one thing may go wrong. They will all get better eventually if you just focus on the inputs. Your journey into management is just getting started. It can be fulfilling if you embrace it well and painful if you make it so. Developing a performance mindset by obsessing about the outcomes, and doing work to prove your smartness to others will limit your potential. You will be less willing to take on challenging opportunities that require taking a risk. Committing to a learning mindset on the other hand is less about one outcome and more about performance over time. Becoming the best, most capable person you can be, rather than proving that you already are. Your energy will be directed toward acquiring knowledge or skill and the progress you’re making. How much you’re improving. What you’re learning. Adopting a learning mindset changes the meaning of failure - failure is no longer a threat, something to avoid, or something that brings negative emotions. It's evidence of a need for change - rewrite your assumptions, try out a new strategy, put in more effort, and implement a different practice, or a better process. As a new manager, even when it seems like your world is falling apart, remember this: it’s all temporary. It doesn't get easier. Only you get better. All the best! Summary New manager struggles are real. Without the experience to do the job well, it’s hard not to feel overwhelmed. Unlike popular belief, management can’t be learned through training. More than information, of which there’s plenty, you need the willingness to practice and learn from your situation. The desire to do well in your role combined with the lack of experience makes you fall back to old habits that got you promoted but now won’t serve you well. You need to ditch your old identity as an individual contributor to make space for a new one as a manager. Instead of trying too hard to deliver a flawless performance, embrace your imperfections. No one expects you to be an exceptional manager from day one. Mistakes are inevitable. Reach out to mentors, seek advice and demonstrate your willingness to learn. It may seem like your job performance rests on delivering specific outcomes. But, what’s more important than outcomes is the process you use to get there. A single-minded focus on achieving outcomes will hurt your performance. Adopting the attitude of a learner and focusing on the progress you’re making will help you achieve the goals you desire. How to be Effective as a New Manager?

There are always two sides to every story. In this particular case, there’s the third side too, for me a personal one. My Side of the Story Just to be clear, I’m not an Amazon employee, and Jeff Bezos and I ain’t buddies. I just happened to be one of many Amazon users/customers. I self-published a book of stories on Amazon. My experience was great. The publishing process is surprisingly simple and straightforward. With an exception of my book cover, I did it all by myself, including the paperback version. This is where my story becomes interesting. I wanted to order a few printed copies of my first book. As far as Amazon itself was concerned I was free to knock myself out with dozens of copies. I think that the limit is up to 100 books. I’m not sure. The customs regulations in my country work in mysterious ways and can always charge you astronomically. So, I had to keep the value of my order up to 50 Euros. For that amount, I was able to order 10 copies. When I saw Amazon’s delivery report, or whatever this piece of paper is called, I felt nothing but the utmost love and admiration for my national customs laws. Just for the record, I’m being sarcastic. As soon as you can see, shipping and handling costs were higher than the printing costs. I can’t and won’t blame Amazon. They made it possible for me to get a printed copy of my book with more than 100 pages for two bucks. The costs would’ve been the same, if I had ordered 20, 50, or even 100 additional copies. There’s no way I could’ve done the same locally. First of all, I would have to print more copies. It goes without saying that the printing costs would be mind-blowing for me. So, I was more than happy, and I praised Amazon’s business model, its founder, and all employees for making a dream come true for a self-proclaimed writer. The Amazon Employees’ Side of the Story Then, I heard and read stories about the humiliating working conditions for Amazon workers. And, I really feel for them. Think what you want, but this is true. I have no intention to be cheesy, but brutally honest. For me, it was personal. While I was still studying, I had to spend the whole summer working at the newsstand, night shifts only, and without a single day off. Oh yeah, I still remembered 92 nights with no sleep and with NO toilet! The first and second shifts were reserved for the girls with replacements. Only young men were allowed to work at night for security reasons. The sleepless nights and robbers were the least of my worries. I couldn’t leave my working place, not even for a minute. Where are you going to go in the middle of the night to use a toilet when you’re the only place that’s open?! The newsstands have the most exposed locations by default, don’t they? Use your imagination because I had to use mine. There was an article in some magazine about the astronauts and their “space toilets.” I can freely consider myself to be one of the pioneers of the plastic-bottle-toilets “movement” or “innovation.” My big boss owned hundreds of newsstands all over the city. Do you think he cared or knew what was going on? That’s why this meme, I’m sharing with you here, wasn’t funny at all to me. And, speaking about my former boss and Amazon boss, this picture is the perfect introduction to the… Jeff Bezos’s Side of the Story We have all heard stories about people losing touch with reality when they become extremely rich (I’m not going to use the word “filthy”). I don’t blame them. I don’t envy them. It’s easy to say that rich people live in their own worlds by their own rules. The truth is that so many people would gladly take the money, but they don’t feel the same way about the responsibility that goes with it. I wouldn’t trade places with Jeff Bezos, not even for a second. I’m sure that I would simply turn into dust under the burden of all daily operational and financial problems and personal responsibilities. I’m certain that all mega-successful entrepreneurs were cool guys at the beginning of their business journeys. They probably still are, but their business “monsters” have become so big and complex that’s impossible and pointless to micromanage. C’mon, is there a person who honestly believes that Jeff Bezos knows what’s happening in all of Amazon warehouses?! Do you think that you would be any different? I mean, he’s literally one step away from going into space. Jeff Bezos no longer lives in his own world, he’s leaving this world, literally again. There’s no win-win scenario here. Back to the original question. Does the author of the question imply or wish or call for the “redistribution of wealth?” One day, Jeff Bezos wakes up and says, I will “restructure” my wealth, so my employees can get higher salaries and better working conditions. We all know that’s not going to happen. Just like any worker wants, dreams, and tries to work as little as possible and get paid as much as possible, so does every business owner aim to pay as little as possible and profit as much as possible. I would like to write an article in five minutes that would get five million views. You would like to read only the good articles. Let’s be real about all of these points. If it’s any comfort at all, ask yourself how is Jeff Bezos going to be remembered. Are we going to remember him for plastic bottles or spaceships? We can write books about what is fair and what is not, and publish them all on Amazon. Nothing is going to change. Do you think that Amazon workers deserve better? Great! Feel free to come up with an alternative. Do you think that Jeff Bezos should be more generous? Great! Stop admiring him and praising him to the stars because he definitely doesn’t need your help to get there on his own.
